Abstract

Transformasi digital dalam organisasi telah memicu munculnya fenomena cyberloafing yang menantang efektivitas manajemen kinerja karyawan. Penelitian ini bertujuan untuk melakukan Systematic Literature Review (SLR) mengenai hubungan antara cyberloafing dengan kinerja serta mengevaluasi peran strategi reskilling dan upskilling sebagai solusi manajerial. Metode penelitian menggunakan protokol PRISMA dengan menganalisis 20 artikel jurnal bereputasi dari basis data Scopus dan Google Scholar dalam rentang waktu lima tahun terakhir. Hasil penelitian menunjukkan bahwa meskipun cyberloafing sering dianggap sebagai perilaku kontraproduktif yang menurunkan kinerja, namun dalam kadar tertentu dapat menjadi mekanisme pemulihan stres. Temuan utama menegaskan bahwa program reskilling dan upskilling yang terintegrasi dalam sistem manajemen kinerja mampu meningkatkan keterlibatan karyawan dan mengalihkan penggunaan internet ke arah yang lebih produktif. Implikasi penelitian ini menyarankan organisasi untuk beralih dari pengawasan punitif ke arah pengembangan kompetensi digital yang berkelanjutan.
